What’s your recruitment CRM for?

hat is your recruitment candidate relationship management (CRM) for? Is it just a glorified Rolodex? An elaborate phone directory? Or is it the beating heart of your business? T

he whole point of technology is, it should let you do things you couldn’t do before. It should help you to find that passive candidate more easily. It should enable you to build a first-class talent pool. It also should help you build a better relationship with candidates and improve their overall experience of being recruited. It should increase efficiency. And it should free you up to focus on other core parts of your role, enabling you to add value to the business. All of the above and more make a not unreasonable software wish list. However,

some recruitment businesses sell themselves and their users short by not demanding more from their software providers. There are several reasons why recruitment software can disappoint end users, inevitably resulting in frustration and under-use of the system. Yet in many cases, the software is not at fault but factors such as a lack of training or time set aside for proper implementation may be involved. It might even be that the wrong criteria were drawn up when the system was chosen in the first place. Chris Bogh, technical director of recruitment technology provider Eploy,

says organisations often fall down when purchasing software because they fail to understand who the users are at all levels and how they need to interact with the system. “There’s a big difference between, say, a resourcer who will be working the database day in, day out and a compliance manager who needs to audit and check contractor and placement compliance documentation,” Bogh says. Those charged with specifying systems should create user personas for each key stakeholder and realistic user journey stories, he adds. “Then put the vendors to the test. Ask to see them demonstrate their solution on your terms rather than just be impressed by their

glitzy — and well-rehearsed — standard demonstration.” David Lahey, vice president of international at software developer Jobvite, agrees: not enough emphasis is placed on seeking out systems that will help users do their jobs better. “In other words, software should minimise administration and let workers do what they were hired to do: recruit,” he says. The rise of consumer technology such as Facebook and the iPhone means that people expect an easy-to-use interface that delivers powerful results in their everyday work, Lahey says. “For a recruiting platform to be a system that

truly drives engagement, the features and interface should be designed in a user-friendly way. If recruitment software is not designed with the user at its core, people will be unlikely to use it.” People in all sectors, including recruitment, have become empowered in recent years to seek out apps and other technology to help them do their jobs better. They therefore expect a better-quality experience from a recruitment system than they did just five years ago. “For example, applicant tracking and reporting should be painless, and programs should integrate seamlessly with calendar programs, as well as with social media platforms,” says Lahey. “Recruiters and hiring managers become frustrated with functions that are difficult to find and apply, or being put through too many steps to complete a basic task. Where regular, key processes take too long, productivity and adoption are negatively affected. If you have a powerful piece of technology that no one understands, it’s close to useless.” As well as user experience, candidate experience has to be thought through carefully. Lahey highlights research carried out on Fortune 100 companies that found 40% of them failed to provide a straightforward navigation through the online job application process and 25% did not attempt to integrate the application with social media. Of course, the software also must be able to deliver a return on investment (ROI) and make the business more efficient and therefore profitable. Peter Linas, international managing director at recruitment software developer Bullhorn, says that while recruiters know software takes a central role in a modern business, they don’t always realise “exactly how central”. “Typically they see it as something that helps them work more efficiently or save time, but actually they should be focusing on what

will help them build stronger ties with clients and candidates, build efficiencies and make them more competitive,” he says. “Choosing recruitment software is a big decision, but it all boils down to two interrelated things: building strong relationships and making money. If it doesn’t help you do this — directly or indirectly — then it’s not worth it.” Roy Snart, head of First Choice Software, part of Access Group, says the first thing he would do as an owner or director of a recruitment firm is to ensure those in charge of making decisions regarding software have goals and requirements that align well with business needs. “As an owner or director, you’ll be interested in improving your bottom line, removing risk and having a good oversight of your business and consultants for years to come. Make sure everyone is thinking the same way,” he says. “We see lots of agencies that have bought software because it looked simple, appeared to be cheap but failed to meet the needs of the business.” Snart adds that the company also sees too many people wanting to replicate systems they do not even like. “[It] sounds crazy but people do,” he says. “Quite often, people limit themselves by not ensuring the system they buy is capable of growing with them and being flexible enough to change.” Of course, hype and buzzwords surrounding technology in general do not help and probably actually hinder clarity

in specifying and buying software in any sector. In recent years, recruiters have felt under pressure to buy products purporting to help them maximise technological developments such as the cloud, the mobile environment, social media and Big Data. Bogh says it is easy to get caught up by vendor hype, resulting in buying the “sizzle” rather than the “sausage”. When it comes to the cloud, for example, he warns against “cloud imposters”. “You can recognise a cloud imposter by the software you use to access the recruitment platform,” he explains. “A true cloud solution can be accessed on any device through any normal browser. A cloud imposter needs special software or a VPN [virtual private network] to access it. So, if you are looking at cloud solutions, keep it simple and ask: can everyone access the system through a browser? Can we do everything on our smartphones and tablets?” Organisations need to create a wish list for both their

users and the business when deciding on a new software system. Snart advises also making a list of activities that your current system cannot do and “to be open to new ideas”. “We see so many people with a requirement that arises from the limitation of their old system,” he says, adding that you must be convinced the vendor “really understands” recruitment. “If so, the workflows will be much better and intuitive, and the CRM is much more likely to be used,” Snart says. Bogh says a desired feature list should be based on the data and activities that will help make each user successful. “The ability to capture, monitor and measure this information is pivotal to the success of the project,” he says. “The platform you choose should be flexible enough to deliver the information through self-service analytics, thereby enabling each user to track, measure and monitor their performance as well as give managers the helicopter overview.” Ultimately, there is no substitute for doing your homework on both systems and suppliers. Linas recommends speaking to other industry professionals to share best practice and never to lose sight of the fact that recruitment is a people business. This should always steer your decision, he says. “Recruiters must forge and maintain strong ties with clients to ensure there are vacancies to fill and, in order to fill those vacancies, they need to build strong ties with candidates,” Linas says. “Any recruitment software you purchase must be able to do that if it is going to help you achieve your objectives, whatever they are. It must provide recruiters with relationship insights by providing proactive user intelligence that enables them to better anticipate client and candidate needs.”

We are still some distance away from when semantic search technology magically understands what we actually mean to look for in each and every case. However, a modern semantic search tool can do a number of very useful things today: • Guess the intended word(s) from the mistyped words • Identify synonyms so that candidates who say the same thing in a slightly different way to the query are also returned • Identify which terms tend to occur together and build statistical queries • Clarify ambiguous terms • Guess what the user is searching for and suggest related terms (or

entire queries) that they may wish to search for • Understand which terms the candidate is using to refer to their skills, and which terms are merely referring to incidental context • Identify which candidates not only have a particular skill but have recent and/or extensive experience of using the skill • Rank the most relevant candidates at the top of the returned list. Tools that correctly combine all the above technologies into a single search system can help us get closer to finding what we are looking for faster, more accurately and with less learning required.
